Aesthetic labour itself is a modern term in regards to recruiting staff whom look the part (Witz et al, 2003). The concept of aesthetic labour was developed based on employers impression that parts of the service industries were portrayed as the style labour market this includes the following service areas; bars, hotels, events and retailers, who require aesthetic skills in addition to social and technical skills from employees (Nickson et al, 2004, p.3). However other authors have observed that image is theoretically becoming stopped due to the lack of up to date research and debate (Witz et al 2003). It has been thought that aesthetic labour is opening a new kind of discrimination based around people being turned down or employed for different jobs solely because of their looks. Oaff (2003, p.7) stated if your gender and your race havent kept you off the short list, your physical appearance still might. Aesthetic labour has also been seen to have neglect on gender, with an acknowledgment of body work within the service industry (Adkins 2000). Adkin reports that there is a large attention placed on gender and sexuality within the origins of the aesthetic components of labour. Many authors feel there is a thin line between sexuality and gender within a job role. For example research has shown within the service industry there is a 63 to 37 percent female to male split and within the hospitality sector there is a 59 to 41 percent female to male split. Kerfoot and Korcznski (2005, p.388) identifies that the majority of service jobs have female based employees whose jobs are linked to low wages and less to none job prospects. From this it has also been found when advertising for jobs many companies purposely gender stereotype their adverts to list soft skills that are exclusively feminine based. The gender stereotyping of jobs also links to the thought that customers in particular males prefer the female touch that is brought to the initial meeting. Aesthetic labour has led to large social changes within the majority of sectors leading to an increase in seasonal, part time and temporary job openings, allowing a high level of younger workers to gain experience especially those within the tourism industry. The main reason for this is younger people are often aesthetically closer to consumers customers. Baum (2008, p.81) explains this by saying the sector seeks to attract employees who..(deliver) aesthetic labour(so are in) much closer proximity with their customers. These types of people are known as style workers, they are those who physically and emotionally match their working environment and therefore closely identify with the products, being able to understand their customers needs and wants. In a previous Singaporean context a process was referred to in which service workers are highly brand conscious, Gurrier et al (1998, p.34) states the modern young Singaporean is disinclined to work in service unless the image of the pro duct accords with their own sense of fashion. Working in Gucci means that the product becomes part of her own accessory range. Within todays hospitality sector it is easy to see the vast social different between the employee and consumer it is understandable why employers employ the correct type of people for their organisations that matches their emotion and the aesthetic requirements. The term aesthetic labour first appeared in 1999 when Chris Warhurst and a team at the University of Strathclyde compared the term to an older medieval Italian term called sprezzatura. This has since become a fundamentally piece of research in terms of human resource management or hrm. With people such as Mulford et al (1998, p.1585) making claims that the attractiveness of people is dependent on their opportunities to develop socially and cooperate with others. Making it is easy to see where the pressures of recruitment and retention of employees based on their image has affected hrm. The idea of aesthetic labour may cause conflict within the sense that ethnical problems may arise if someone is employed solely on how they look. This has since developed tension based on what people feel management ought to or should do. Emotional labour has a direct link to aesthetics the term emotional labour was first identified by Hochschild in 1983 and is used to depict the actions of service workers that goes beyond their usual physical and mental roles. In which the employees show actual worry for the customers needs. Examples of this include customer facing roles in which employees use the term service with a smile, they help solve complaints and change the customers mood. Hochschild (1983) uses the term management of feeling to create a publicly facial and bodily display. The use of emotional labour is a good practice especially used in the face of angry or unhappy customers when employees may need to hide their really emotions. It has been found that organisation have since place a large amount of strategic orientation on this, so that employees know how to handle themselves not only in front of customers but also other employees and internal customers. It is easy to see how emotional skills will also place any potential employee further up the recruitment ladder. Having both emotional and aesthetic skills will help employers complete their aim to have oven ready employees which are ready to go straight into the job with little training. This strategy is extremely useful in minimising costs, but employing these types of people based solely on these particular skills also places knowledge by the employer that the characteristic of the employee cannot be necessarily trained. Looking directly within the service based sectors the importance of aesthetics as well as self presentation skills is effortlessly demonstrated. However the problems caused is also very noticeable. Although many businesses strive to maintain competitive advantage, the evidence from many forms of research places this dependency on the new style driven niche in which many managements attempts of controlling their employees expands beyond the usual aspects. Nevertheless the positives and the potential of aesthetics on an employee to customer based ratio evidently are flourishing, unlike that of the employer to employee ratio within any organisation which is under strain with new forms of discrimination being found. Although academic skills are clearly not a major part of any recruitment or selection processes, the aesthetic skills are now becoming a requirement do help the utilisation of any organisation. However, before the police can arrest Simpson and prosecute him, they must investigate. The investigation techniques LAPD used are used all over the world. CRIME SCENE   Ã‚  Ã‚  Ã‚  Ã‚  Patrol officers received a disturbance call at Nicole Simpson's residence. They arrived on scene and discovered two bodies. They looked around to see if the suspect is anywhere around then they checked to determine the two subjects were dead. The officers immediately contacted the detectives on duty and supervisors and then secured the area to ensure no contamination to the scene. The officers' duties included making sure that no unauthorized people may enter the scene. They also have to protect all possible evidences left by the suspect.   Ã‚  Ã‚  Ã‚  Ã‚  In the Simpson case, the officers did not do a very good job at securing the scene. They had allowed unauthorized officers the go through the scene, thus causing some contamination to the crime scene. This error had allowed the defense to attack the creditability of the police department. CAUSE AND TIME OF DEATH When the officers first arrived the scene, they saw two people lying in a pool of blood. The officers did not know if they were dead and if they were, how and when. After the medical examiner looked at the bodies and the wounds on the victims, he concluded that they were stabbed to death. The time of death was a bit harder to determine. Death caused some changes to the bodies. The investigator looked at the changes and was able to estimate a time of death.   Ã‚  Ã‚  Ã‚  Ã‚  Some of the changes the examiners look for are: lost of body temperature, rigor mortis, and postmortem lividity. The body temperature will start to decrease after death. The body will also start to stiffen after death, this is call rigor mortis. Rigor mortis usually starts to set in two to four hours after death. Time of death can be estimated by the stiffness of the body. Another way to estimate the time of death is postmortem lividity. When the body ceased to function, gravity pulls the blood down and settled at the lowest points of the body. Postmortem lividity may appear on the body between half hour to four hours after death. Comment on the language Steinbeck uses to describe characters and settings. †¢ The movement from harmony to discord appears in most of the settings in the book. Look at the opening description on page 18. This peaceful world of nature is disturbed by the arrival of George and Lennie. Make your point and use evidence/quotation to support it. Lennie is described as a ‘bear’. This image establishes his essential nature – the combination of brute strength and animal-like innocence. An appropriate image which emphasises his tendency to hold onto things in a ‘bear-hug’. Steinbeck suggests a great deal about Lennie by describing his movements. †¢ Now go on to look at what we learn about Lennie; George is ill at ease with Lennie’s behaviour as he helps him to rehearse how he should behave when they arrive at the ranch the following day. Comment on what causes Lennie’s insecurity. We soon see that Lennie is totally dependent on George, unable to cope in the world on his own. His innocence and ignorance of the world and other people lead him into trouble. As a result, Lennie is the main source of conflict in the novel, though as George tells us, he â€Å"never done it in meanness. † Lennie’s obsession for ‘petting’ shows that he has deep-rooted emotional needs which he himself does not understand, but which nevertheless have to be satisfied. There is a dreadful progression in his victims from dead mouse to dead girl. We are told something of the reasons why George and Lennie are on their way to a new job and what life is like for itinerant workers during the Great Depression in America in the 1930s †¢ George sometimes appears cruel in his treatment of Lennie when he tells him he could have a better life without him,(page 29) but we soon realise that this?is a form of control and that in fact, George actually enjoys their companionship and his responsibility, because the alternative life of the lonely migrant worker has little to recommend it. However,Lennie’ sinterpretationofGeorge’ swordsisalways literalandhe fears that George will abandon him if he does a ‘bad thing’. It is this that makes him feel insecure. †¢To reassure himself that they have a future together, to feel secure, Lennie frequently asks George to ‘tell about the rabbits’. Comment on the significance of the ‘dream farm’ (p. 31) â€Å"Guys like us, that work on ranches , are the loneliest guys in the world†¦. † †¢Lennie enjoys George’s story just as a child enjoys a familiar fairy story. But it represents far more to both men. The ‘heaven’ as Crooks later calls it, becomes not only their dream, but also that of Candy, Crooks and Curley’s wife. †¢ In chapter 4, Steinbeck brings together the most vulnerable and insecure characters in the novel. Show how and why this is dramatically effective; the chapter ends as it begins; it prepares us for the novel’s final tragedy; achieving the ‘dream’ is impossible – â€Å"Nobody never gets to heaven. † the potential for happiness is dashed each time. †¢ Look in detail at Crooks and the setting of the harness room, where he lives. Note that Steinbeck’s portrayal of Crooks is sympathetic. He emphasises his experience of silent suffering, because of his crooked back but also because of the racism he is subjected to because he is black. It is his enforced segregation from the other workers, which causes his insecurity. Look at how Steinbeck’s description of the setting gives us an insight into Crooks’s character (p. 98,99) as well as his use of language, â€Å"he had thin, pain-tightened lips†. He is a victim of oppressive violence and prejudice and has learned to cope with it by withdrawing into himself. He is ‘proud and aloof’as a defence against the cruel treatment he receives from the other men because he is black. In this chapter, Lennie acts as a catalyst. It is through him that Crooks and Curley’s wife reveal their insecurities. In spite of Crooks’ experience which has taught him that â€Å"nobody never gets to heaven†, he too gets caught up in Lennie’s dream of owning land and having a future, but Cur ley’s wife’s cruelty in reminding him of her racial superiority, â€Å"Well, you keep your place then, Nigger. † (p. 113) when he asks her to leave, leaves him feeling humiliated. He realises that in this world of white supremacy, there will never be any security for him. He will never escape from his life of suffering, â€Å"What she says is true. † †¢ Curley’s wife is never named in the novel. She is perceived as Curley’s possession, referred to as Curley’s wife. Her husband married her because she is ‘purty’ and naively she married him because she must have believed that the security of marriage would bring her happiness. Instead, she finds herself in a world of men who do not treat her as an individual, but see her as a sex- object, or a piece of ‘jail bait’. Desperate for companionship, she approaches the men in a provocative way. Find examples of Steinbeck’s description of her. Experience has taught her that men are only interested in her looks. A victim of sexual prejudice, she herself enjoys being cruel to the men in section 4. Angry at being left alone while her husband has gone to spend the evening with prostitutes, she tells them, â€Å"An’ what am I doin’? Standin’ here talking to a bunch of bindle stiffs-a nigger an’ a dum-dum †¦. † Like Crooks, who takes the opportunity to vent his pent up anger on someone weaker than himself when he tries to frighten Lennie into believing that George has deserted him, she gets pleasure in watching others suffer. †¢ Now look at chapter 5. The setting is the Great Barn, where Lennie has just accidentally killed his puppy. Curley’s wife confides in Lennie just as Crooks did. This results in her death and the start of the man-hunt for Lennie. Steinbeck evocatively creates a warm and lazy atmosphere through visual detail supported by onomatopeia, â€Å"The hay came down like a mountain slope to the other end of the barn†¦ † // â€Å"There was the buzz of flies in the air, the lazy afternoon humming. † This is disrupted by the violence of the killing of Curley’s wife. †¢ Look at p. 124. Curley’s wife speaks to Lennie ‘in a passion of communication’. She relishes the opportunity to talk to someone. In a form of soliloquy, she talks about the life she dreamed of and confesses, â€Å"I don’t like Curley. † On page 129, Steinbeck’s writing technique resembles script writing for film, â€Å"And the meanness and the plannings and the discontent and the ache for attention were all gone from her face. † Death has restored her to a natural state of innocence and the visual detail of the description in its softness contrasts with earlier harsh descriptions of her, where Steinbeck suggests that her body language is intended to attract the men’s attention, â€Å"†¦. eaned against the door frame so that her body was thrown forward. † In death she is relieved of the loneliness and insecurity, which led her to dream and to search for attention. †¢ With her death, Lennie’s insecurity returns, â€Å"I done a real bad thing,†¦ George’ll be mad†¦ † †¢By ending the novel where it began, Steinbeck brings the action of the book full circle which gives a feeling of completeness to the story. Once again, the last chapter opens with a description of the setting. Lennie has returned to the brush, where George has instructed him to go. Steinbeck focuses on the beauty of the natural world, but this time hints at the violence in nature as a heron swoops down on a water snake â€Å"and plucked it out by the head,† †¢The insecurity felt by these characters is a result of overt discrimination against race, gender and mental disability. Lack of understanding causes their suffering. Both Lennie and Curley’s wife die and Steinbeck suggests this is the only way to end their suffering. Crooks is doomed to a life of suffering and insecurity. Through these characters, Steinbeck paints a bleak picture of the lives of migrant workers at this time.

A critic has written that a family at the centre of the party â€Å"is clothed with the atmosphere of the south as with a garment. † How important is the setting of â€Å"Cat on a Hot Tin Roof† to the play’s dramatic impact? You may consider: – The bed sitting room of the stage set – The wider, geographical setting of the Mississippi Delta – The values of the play of the society revealed in the play In my opinion, the setting of the play is vital to the level of dramatic impact for a number of reasons. The main themes behind â€Å"Cat on a Hot Tin Roof† are represented and shown through the setting of the play. For example, the whole play is situated around the bedroom sitting area to put forward a key theme of the play: sexuality. If the setting wasn’t relevant to themes of the play, the audience would find it difficult to fully understand key elements of the play that Tennessee Williams was trying to put across. The bed sitting room in which the play is based around belongs to Brick and Maggie, two main characters. The irony of this being that bedrooms are assumed to be private and personal, yet it’s the most invaded room in the house. A prime example being when Big Mama, Brick’s mother enters the bedroom, commenting on how she â€Å"hates locked doors in a house†¦ † Maggie’s responds lightly by stating that â€Å"†¦ people have got to have some moments of privacy,† only to receive the invasive and ignorant reply â€Å"No, ma’am, not in my house. † Even as early as Act One, we witness the couple’s privacy being denied. The bed sitting room is also where many secrets of the family are eavesdropped on and later revealed. Again, as early as the start of Act One, Maggie reveals that â€Å"The walls in this place have ears,† clearly, it’s not only Big Mama being prying into the couple’s affairs. It’s also greatly ironic that the scorching heat outside is completely conflicting to the â€Å"heat† inside Maggie and Brick’s bedroom. It becomes increasingly apparent as the play develops that there are blatant problems facing the couple’s sexual relationship, again emphasising the recurring themes of sexuality, homosexuality and mendacity. The fact that the play is based around the bedroom of Brick and Maggie also helps the audience gain a better understanding of their characters, especially Brick’s. Not once throughout the entire script does Brick approach another character; it’s always the other characters that approach him. This shows the audience how reserved Brick is and how he likes to keep himself to himself, despite him being in such high demand with his fellow family members. These qualities of Brick are vital in the understanding of the play’s plot. The geographical setting of the play also greatly affects the dramatic impact. The play is set in the irritatingly hot Mississippi Delta, symbolising both the argumentative tension between characters such as Mae and Maggie and also the sexual tension between characters like Maggie and Brick. The plantation itself is relevant to meanings behind the play and its dramatic impact. Being built on very fertile land, the plantation shows the irony of Maggie’s great desire to become pregnant, contrasting with Mae who has six, irritating children. It also reinforces that the family are staying on Big Daddy’s property. Big Daddy has the power over both his wife and his sons, for it’s his decision as to who will inherit the land. â€Å"I’ll tell you what they’re up to, boy of mine! – They’re up to cutting you out of your father’s estate†¦ † The question of which son gains Big Daddy’s estate occurs regularly, causing conflict between the two couples. Whilst enhancing dramatic impact, it also represents the themes of mendacity and money. The history of the plantation itself relates strongly to the theme of homosexuality. Two homosexual men (Peter Ochello and Jack Straw) used to own and live on the plantation whilst Big Daddy worked there. With no family to pass the land onto, they handed it over to their loyal employee, Big Daddy. Knowing the history behind the place, the audience almost expects the theme of homosexuality to occur once again and indeed it does, this time with Brick and his friend Skipper. The South itself is also relevant to the play’s dramatic impact and putting it into context. With knowledge of the Civil War, slavery and enormous amounts of racism that took place in the South which was to some extent still very much present in the time the play was set, the audience is able to gain a better understanding of smaller characters and their relevance. Language is used for example that today would be considered racist such as when it says â€Å"A negro voice answers. † The black servants are mere voices in the play because of the script’s context. The South’s battle to cling onto slavery is reflected in the characters when some try desperately to cling onto their past. For example when Brick tells Big Daddy â€Å"†¦ Skipper and I went into pro-football after we left ‘Ole Miss’ because we were scared to grow up†¦ † The family values in which the play is set on is responsible for a lot of dramatic impact. Mae and Gooper’s lack of family values and determination to do whatever it takes to inherit Big Daddy’s plantation contrasts wonderfully with Big Mama’s determination for everybody to get along with one another, â€Å"We must all love each other†¦ † The great contrast allows the audience to delve, even further into the themes of money and family. It’s shown through the play’s entirety that money values only destroy families. The sexual values of the time were to have lots of babies as May and Maggie show us. May is constantly competing with Maggie, using the fact that she’s childless to win arguments, â€Å"Maggie , honey, if you had children of you own you’d know how funny that is†¦ † Maggie also feels the need to lie at the very end of the play by telling her family that she’s pregnant. The homosexual value of the play is quite relevant as Brick finds refuge in his bedroom and by drinking large amounts of alcohol to escape his homosexual feelings. Both women being expected to have lots of children and Brick having to turn to drink in an attempt to block out unwanted feelings are due to the time that the play was set and what was expected in society. The religious values of the play are to reflect Williams’ own feelings on the matter, creating great dramatic impact at the same time. Reverent Tucher, the family’s local reverent doesn’t even take religion seriously. He says â€Å"Did you all know that Halsey Bank’s widow put air-conditioning in the church†¦ † The reverend’s main worries are of money and his personal comfort in the church which contradicts everything Christianity stands for. Williams illustrates the characters of Brick and Big Daddy as being intelligent men, with lots of general knowledge and common sense. Therefore when he makes it apparent that neither of them believes in religion, he’s making a very controversial statement, especially among the outwardly religious society of 1950s Southern America. To conclude, the overall setting of the play has proven to affect the plot of the play, hidden symbolism, qualities of the characters and the key themes behind the play. Without specific references to the setting, the amount of dramatic impact would be absolutely minimal, probably resulting in the audience not fully understanding the points that Williams most wanted to stress and losing interest in the play altogether. So yes, the setting of the play is imperative to the play’s dramatic impact.

Jasper Johns essays Born on May 15, 1930 in Augusta Georgia, Jasper Johns is one of the most renowned American pop artists of his era. He spent much of his early life stationed in Japan with the United States Army. Later, he became a student at the University of South Carolina in Columbia. Johns first major piece was a painting he did in 1954 entitled Flag (Jasper Johns 1). It is simply a reproduction of the American flag on canvas. Much of his early work was of plain, flat symbols. He did so because he found that he did not have to design them...they were things the mind already knows. That gave [him] room to work on other levels (Crichton 1). The painting to be discussed in this paper is one of his simple works as mentioned above. It is entitled Target with Four Faces, and it was completed in 1955. Target with Four Faces is mainly a design piece. It is made up of sharp curves and lines. Most of the lines are thick, others are horizontal as well. The circles of the target in the lower half are practically perfect around. He uses several shapes in his work, including rectangles and squares (in the plaster faces up top) and circles (in the target). The color group used in Target with Four Faces is that of the triadic group, specifically the primary colors. The target and the background are made up of solid reds, yellows, and blues. Various surfaces can be found in Jasper Johns piece. The canvas used gives it somewhat of a rough texture, while the wood towards the top give it a smooth texture. The only objects seen in this work other than the main target are the plaster faces lined up at the top of the canvas. Other than those, there really are no other objects. As the 1990s draw to a close and the new millennium fast approaches, life is phenomenally interestingand demanding. Professionals who are responsible for workplace learning and performance improvement are squarely in the center of the swirl of exciting possibilitiesand requirementsthat are emerging. The inextricable link between rapid technological change and the emergence of the global economy has created the necessity for profound change in the way people and organizations work. As a result, workplace learning is arguably more strategic to the competitive advantage of both individuals and employers than at any point in all of recorded history. So its a great time to be in this profession. But along with the tremendous opportunity that this period of economic history has brought come unprecedented requirements and responsibilities. The same technological advances that are behind the rapid emergence of a truly global economy are forever changing both the demand for and supply of workplace learning opportunities. This article is the third of ASTDs annual reports that identify major trends that are affecting the field of workplace learning and performance improvement. The underlying trends that were identified in the first two of these articles (see the November 1996 and 1997 issues of Training Development) are longstanding and not likely to change in the near term. Four particularly noteworthy demand-side developments are the growing effort given to managing knowledge, the integration of learning and communication functions, a resurgence of interest in leadership development and executive coaching, and the intensifying requirement among employees that career development become an integral part of their employment relationship. The supply-side developments to follow are those that hold the potential for revolutionizing the way in which work and learning occur: the Internet, intelligent tutoring systems, learning objects, and voice recognition. Two important developments in the marketplace for workplace learning, where supply meets demand, are the ongoing consolidation within the supplier community and the creation of an electronic marketplace where buyers and sellers of learning products and tools can meet virtually. Demand and supplypowerful, global forces that  cannot be escaped but that can be harnessed to your advantage. So read on for a glimpse of what the world holds in store for you as the new year and the new millennium unfold. And as you read, keep in mind another old sayingforewarned is forearmed. The demand for workplace learning and performance improvement Periods of rapid change create a premium on learningfor both individuals and organizations. Prosperity and growth are the rewards for those who are the fastest at learning and putting their learning into action; stagnation and decline are the penalties for delay. In an era when it is knowledge rather than physical assets that increasingly defines competitive advantage, the process of managing knowledge becomes a central part of the learning process. Knowledge management. According to some observers, the industrial eras successorthe information age, in which white-collar jobs exceeded blue-collar jobs and entire industries arose just to help companies manage and process informationis already at or past the midpoint of its life cycle. The ever-declining cost of processing information has made it universally available. Indeed, information has become a commodity that is readily bought and sold. As a result, it is no longer enough to define competitive advantage. Gone are the days, for example, when banks could compete exclusively on the basis of which had the fastest information technology or which could slice and dice their account information in more ways than anyone else. Hence, the rapidly growing interest in knowledge as the new source of competitive advantage and the realization that we have now entered a new erathe knowledge era. In many ways, this is nothing new at all. A firms knowledgethe brains of its employees, their know-how, the processes a nd customer knowledge that they createhas always been a source of competitive advantage. And by extension, so too has been knowledge managementthe processes by which a firm creates and leverages knowledge. Whatis unique about the knowledge era is that knowledge is becoming the primary source of competitive advantage within a growing number of industries. Organizations from industrial-era industries, such as automobile manufacturing, to information-age industries such as consulting are recognizing that they each have a unique storehouse  of knowledge, and that the future belongs to those that can grow their knowledge fastest and then apply and use it best. With the benefit of hindsight, it is apparent that in the knowledge era, creating and leveraging knowledge is the business of business. By all available measures, the stock market is already providing handsome rewards to companies that successfully leverage their knowledgea phenomenon that will almost surely grow in significance as knowledge-based organizations increase in size and number. A number of firms are anticipating this and looking to knowledge management to enhance, measure, and manage the knowledge of their employees and organizations more effectively. Why manage knowledge? There are a variety of reasons for the emergence of knowledge management as a real business concern. Among them is the messy transition from industrial-based production and work systems to information-based systems, which rendered many functions and people obsolete. Though downsizing seemed to be the answer of the 1980s, this butchers knife approach often resulted in the loss of valuable knowledge rather than the financial gains that firms expected. Knowledge management offers, instead, a surgeons scalpel that sharpens and refines the value of people and what they know. Certainly, the exponential growth of information technology and the plummeting cost of information processing also helped by laying the technological foundation for the emergence of knowledge management. A necessary, but in no way sufficient, part of most knowledge management efforts is a set of technologies for capturing and synthesizing information from which knowledge can be created and sharedtechnologies such as intranets, Lotus Notes, electronic performance support systems, and specialized software. These technologies provide not only wide and instantaneous access to information by people inside and outside firms who previously lacked such access, but also to the contextual cues that transform information into knowledge. Results from one of the first benchmarking studies on knowledge management, by the American Productivity and Quality Center, suggest several other reasons for its rise, including †¢ the need to capture what employees learn through customer contact. Empowered employees who had no way of sharing new solutions or innovations. †¢ internal and external benchmarking as a way of finding best practices  Ã¢â‚¬ ¢ increasingly global and geographically dispersed operations †¢ customers seeking firms who leverage knowledge to meet their needs †¢ the rise of knowledge work and increased need for collaboration †¢ the need for increased responsiveness and shorter cycle times. What exactly is knowledge management? Like the fable of the blind men and the elephant, what knowledge management means to people depends on which part they are touching. For many, knowledge management is simply a more contemporary label for what they have already been doing under the rubric of information management, total quality management, training, the learning organization, electronic libraries, and so on. Adding further confusion is that some cast the knowledge management net more widely than others. Karl Erik Sveiby, an early advocate of knowledge management, views it as the art of creating value from an organizations intangible assets. For others, knowledge management is confined to the management of the codified, formalized, explicit forms of knowledge such as repositories of lessons learned, documents, databases, and company yellow pages, rather than all intangible assets. In their book Creating the Knowledge-Based Business, David Skyrme and Debra Amidon define knowledge management as the explicit and systematic management of vital knowledge and its associated processes of creating, gathering, organizing, diffusion, use, and exploitation. Perhaps the best way to understand knowledge management is to take a closer look at some examples of what companies actually do when they make knowledge management a priority. In a now classic study, Tom Davenport, along with Mike Beers and Dave DeLong, of Ernst Young found that knowledge management initiatives tend to fall into one of several categories, including †¢ creating and storing knowledge in repositories †¢ measuring the financial value of knowledge †¢ facilitating the transfer of knowledge †¢ creating a knowledge-sharing environment. The most common initiativebuilding knowledge repositoriesis intended to take some form of knowledge that has been extracted from peoples heads and store it in an information system for later access. For example, Hewlett Packard and Sequent Computer both have systems that store sales-oriented documentswhite papers, presentations, marketing collateralfor access by  their field salesforces in selling computers. Other knowledge repositories are less structured, consisting of the insights and observations of employees, sometimes called discussion databases or lessons-learned systems. Some repositories do not hold the knowledge itself, but point to those who have knowledge. Hewlett Packard, for instance, has expert repositories for researchers in its HP Laboratories and Corporate Education groups. A number of firms have undertaken initiatives to measure and manage the economic value of their knowledge. Two of the most widely known firms that have focused on value are Skandia and Dow Chemical. Skandia, the Swedish insurance company whose focus on intellectual capital is perhaps the most widely known, primarily addresses the measurement of value. Dow focuses more on the management of value by harvesting little-used patent and license assets. Many firms have knowledge transfer, the third type of initiative, as their primary objectiveeither through technology or human means. BP Exploration has built a desktop videoconferencing system to enable workers at remote exploration sites to exchange their knowledge with each other. UNISYS relies upon virtual team rooms to allow members of a particular project team to share files and communicate on a regular basis. Yet, other initiatives do not address any specific knowledge domain, but rather try to improve the overall knowledge environment by fostering an appreciation for knowledge and a culture of sharing. These projects may focus specifically on the reward systems for evaluating knowledge generation, sharing, or use. Given the fact that much of the interest in knowledge management has come about because of advances in information technology, it should come as no surprise that most of the initiatives falling into the just-described categories are centered around the introduction or use of information technology. A survey by the Ernst Young Center for Business Innovation found, for instance, that technology-centered efforts dominated the specific knowledge management projects of the 431 U.S. and European organizations that participated (see the table). The same survey found that information technology (IT) departments were twice as likely to lead knowledge management projects as any other pa rt of the organization. Knowledge management roles. Companies going down the knowledge management road, even after just a few timid steps, find that it wont happen on its own. Sure, knowledge has been gathered and shared as long as people have been able to communicate, but leveraging knowledge for business success requires that someone have explicit responsibility for making sure it happens and happens well. Hence the rise of the chief knowledge officer (CKO), director of intellectual capital, and chief learning officer (CLO). Though responsibilities may vary from firm to firm, this new executive-level position is typically charged with organizing, capturing, and distributing the organizations knowledge. Some of the most widely known people with titles such as these include CLO Steve Kerr of General Electric (GE), CKOs John Peetz of Ernst Young and Judith Rosenblum of Coca-Cola, and Leif Edvinsson, director of intellectual capital for Skandia. One estimate suggests there may be more than 250 firms in the United States with positions such as these. However, the jury is still out on the value of CKOs, CLOs, and the like. Though slightly more than half of the participants in Ernst Youngs survey said that a CKO could be valuable for their organization, only about 28 percent said that establishing new knowledge roles would make sense for their organization. Regardless of whether knowledge management is given a seat of its own in the boardroom, large firms especially discover quickly a need for a host of knowledge managers. The knowledge management roles for managing Pricewaterhouse Cooperss intranet KnowledgeCurve and its 150 Lotus Notes servers in the United States is an excellent example. More than 100 people in the firms knowledge management organization report to Ellen Knapp, its CKO. This number does not include the owner, moderator, and administrator of each discussion group or her power user council of more than 200 KnowledgeCurve champions in PricewaterhouseCoopers. These positions are critical for capturing the best knowledge in the organization, ensuring the quality of knowledge, and supporting the smooth operation of the entire system. No one said it would be easy No matter what knowledge management projects organizations undertake or how they support them, we already know that road is paved with obstacles and  fraught with complexity. Ernst Youngs survey reveals that the top four difficulties most organizations are likely to face fall into the areas of culture, measurement, quality, and money (see the table below). Overcoming technological limitations, by contrast, came in nearly last (15 percent). Larry Prusak of the IBM Consulting Group warns, When it comes to successfully managing knowledge, culture trumps all other factors. Some organizations are fortunate to have had a knowledge-sharing culture before beginning to formalize their knowledge management. These firms, typically high-tech or knowledge-driven organizations, according to Davenport and Prusak in their book Working Knowledge, have the advantage that they already attract and hire employees who sought and applied knowledge while in school. Other organizations, however, must cultivate such a culture by providing an  environment that encourages and rewards the sharing and use of knowledge. People must be given the time and opportunity to share and then be reassured that their contributions will be recognized. Perhaps the most critical condition for overcoming a culture in which knowledge is seen as power is senior management support for knowledge management. Robert Buckman, CEO of Buckman Laboratories, puts it moresuccinctly: Frankly, I do not think you can have a successful knowledge project without that proactive entrepreneurial support from the top. Other firms find success by building their knowledge management efforts off of groups or parts of the organization that already share knowledge. Is knowledge management a passing fad? Today, it does seem that there is more talk than action. Thomas Stewart, the Fortune magazine writer who first called the business worlds attention to the importance of peoples brainpower, warns that knowledge management has the potential for becoming a fad solely because of the money to be made from the information technology tools that frequently support it. But the forces behind its emergence are real and fundamental, and likely to continue. One thing is certain: Managing knowledge is not a well-defined process. There are many questions that remain unanswered. What knowledge should you keep and what should you toss away? How do you capture the knowledge of chance hallway conversations? How do you avoid the perception that having the latest, best hardware or software equates to managing knowledge? How do you make tacit knowledge explicit? On the other hand, the potential benefits are enormous. Those firms who answer those questions will benefit from knowledge management by †¢ increasing the amount of learning that takes place †¢ making work less frustrating and onerous †¢ making the promise of the learning organization a reality †¢ creating knowledge, insight, and understanding that can help people in their lives outside of work. All of which will be essential to competing in the knowledge era. Learning and employee communications The business imperative to accelerate organizational learning has created new functions within organizations to speed up the process of creating, capturing, and disseminating information and knowledge. The same forces that are creating a focus on knowledge management are causing firms to combine their learning and communications strategies. As training moves to learning, more and more organizations are looking to foster a learning environment to piggyback on training or to create an architecture in which learning, both formal and informal, is ongoing and consistent. As a relatively young company, Qualcomm (founded in 1985), a San Diego-based wireless communications company, did not have an internal communications department. So when the director of the learning department, Tamar Elkeles, decided she needed to better communicate Qualcomms learning and training initiatives to employees, she created a subdepartment within the learning department, called employee communications. Different from corporate communications, which is located at the headquarters facility and focuses on external public  relations, employee communications informs employees about more than just training events; this group has assumed responsibility for communicating the companys training and learning philosophy, as well as its culture and values. The use of the companys intranet Website for information exchange, as well as for more formal distance learning, has been an essential tool in Qualcomms employee communications efforts. Employee communications has been a part of Silicon Graphicss learning and development department for some time. Drew Banks, manager of integrated performance support at SGI, believes that intranet-based distribution of information was the catalyst that made combining learning and development with employee communications work. But he thinks that the underpinning philosophy that drives it is the view that organizational communication and learning are both on t he same continuum. Lars Thykier, director of training at Scandinavian Airlines System, agrees: The border between training/learning and internal communications is increasingly difficult to draw. And, he continues, There is increasing awareness that internal communications are also learning activities, meaning that there is a need for closer ties between the two strategies. If a corporate learning department is set up for broad-based corporate learning (not just skill-based training), says Banks, then this combination can make sense. In fact, he says, it is one of the four logical placements of an employee communications department (as shown in table). The placement of employee communications within an organization should depend on which goal is more difficult to achieve without an organizational linkage. For example, in a command-and-control culture, the first option in the table is best. Additionally, says Banks, any one of these goals could be more critical than the others depending on where the comp any is in its life cycle. This would mean that the organizational placement of employee communications could change over time. The increasing overlap of learning and employee communications within organizations originates from the need of an organization to link its functional silos, says Michele Miller, director of knowledge, strategy, and facilitation at Arthur Andersen. Much like the trend toward combining learning and performance consulting, organizations are melding learning and internal employee communications. Although many organizations have recognized this need, says Miller, they are taking different approaches to address it. Some organizations, for instance, have  located the employee communications department under the training department umbrella. Other organizations, like Arthur Andersen, are looking at creating stronger partnerships with broad-based groups that may have organizational responsibility for the knowledge and communications areas. This has resulted from the blurring of distinctions among communications, knowledge, and learning and from the increased importance of a holistic approach to address their different dimensions. The desire to move learning from discrete interventions to a complete learning environment appears to be pushing the integration of the learning and employee communications departments. Knowledge management, formal and informal learning, performance improvement, and intellectual capital enhancement appear to form the basis for this push, as well as a desire to help employees better understand their organizations vision, mission, culture, and values. No longer content to work within the constraints of functional silos, learning directors have begun to take a more systemic view of informing and developing employees through the creation of their own, or integration with existing, employee communications departments.

OSHA Considerations for Reducing PELs for Crystalline Silica OSHA considerations for reducing PELs for crystalline silica Presented by: Sepideh Sadeghi Introduction Crystalline silica is known as an important constituent in some construction materials like stone, sand, concrete, and granite (1, 2). It comes from different industrial activities such as agriculture, sandblasting, mining, foundry, construction, oil and gas extraction, and hydraulic fracturing (3). Crystalline silica is present in the form of Quartz, Cristobalite and tridymite and all of them are known as a source of exposure in the work places (1, 2). Exposure to crystalline silica can cause silicosis, and a progressive fibrosis of the lungs (2). The National Toxicology Program (NTP) and International Agency for Research on Cancer (IARC) have found two forms of quartz and cristobalite carcinogenic (4, 5). There is a possible mechanism that denotes how this material causes lung disease; when active oxygen species (AOS) is generated by chemicals reactions, it can interact with DNA, proteins, and lipids in macromolecules, then mutation in DNA can initiate the process of cancer or DNA damage (6). The permissible exposure limit (PEL) for respirable crystalline silica (RCS) which is adopted by OSHA is, (RCS): PEL = (10 mg/m3)/ (%silica+2) which restricts both the exposure to RCS and respirable dust (7). The PEL has not updated since the agency was established in 1971. There are many techniques to identify and quantify crystalline silica such as X-ray diffraction methods, Infrared methods, optical and electron microscopy techniques, chemical and thermal analysis. However, some of these techniques have some limitations in their process (8). The purpose of this study is reviewing the OSHA considerations for reducing PELs for crystalline silica. Background Based on the researches done to identify the reason of workers’ illnesses in Vermont granite occurred in 1940 the OSHA proposed the current PEL in 1971(7). The most common symptoms among the workers in Vermont granite were shortness of breath, dry cough, and reduced pulmonary function (9). Then, a recommended exposure limit (REL) of 0.05 mg/m3 for RCS was proposed by NIOSH in 1974 (7, 10) In 1989, NIOSH testified to OSHA that silica should be considered a â€Å"potential occupational carcinogen.† And IARC attested to classify crystalline silica as a carcinogen (7, 11). As a result, the ACGIH accepted to list the silica as an â€Å"A2 Suspected Human carcinogen† In 1999, and, in 2000, adopted a TLV of 50 ÃŽ ¼g/m3 for RCS. In 2006, additional evidences indicated the relation between lung cancer and the inflammation caused by silica, and it led the ACGIH to reduce the TLV to 25ÃŽ ¼g/m3 (9, 12). Results and discussion The detrimental effects of silica on the workers’ health such as lung cancer, kidney diseases and sometimes death necessitated OSHA proposing a new PEL for respirable crystalline silica of 50ÃŽ ¼g/m3 (9). The investigations conducted in the industries showed that workers were at the risk of illnesses and death below the current PELs (9). The following paragraphs address the OSHA considerations for reducing the PEL for crystalline silica. Possibility of Sampling and Analytical Methods The possibility of sampling and analytical methods is between the several limitations that can affect the OSHA decision to reduce the silica PELs. There are some available and accurate personal sampling cyclones like SKC G-3, Higgens-Dowel, Dorr-Oliver, and BGI GK 2.69 which were examined by OSHA for collecting the respirable crystalline silica. According to OSHA, all of these devices are able to collect the silica as low as 25 ÃŽ ¼g/m3 which is needed for the OSHA analytical method of ID-142 (9). Regarding analytical methods to measure silica, two factors of sensitivity and accuracy are investigated by OSHA. The first method that OSHA concludes it has a reasonable sensitivity for measuring the silica was the X-Ray Diffraction (XRD) and Infrared Spectroscopy (IR). However, the poor inter-laboratory results indicated that the mentioned methods are lack of precision. The XRD method of ID-142 presents the precision of  ±23 for the crystalline silica of 50 to 160 ÃŽ ¼g and  ±19 percent for the sampling and analytical error. Therefore, the OSHA could not rely on such colorimetric methods to measure the low amount of silica. Finally, OSHA’s analysis found the laboratories good agreement for the samples in the range of 49-70 ÃŽ ¼g. Therefore, OSHA believes that a PEL of 50ÃŽ ¼g/m3 is more appropriate in the workplaces (9). Possibility of Control Technologies According to possibility of control technologies the OSHA has conducted an analysis for both of general industry sectors and construction industry activities that are potentially affected by the proposed silica standard. 3.2.1. Possibility Findings for the Proposed Permissible Exposure Limit of 50ÃŽ ¼g/m3 According to the results of findings, OSHA assumed that the proposed PEL of 50ÃŽ ¼g/m3 is appropriate for all affected general industries as well as construction activities (9). Thus, OSHA discerned that the PEL of 50ÃŽ ¼g/m3 will be sufficient to maintain in engineering and work practices. And for those few activities within an industry where the proposed PEL is not technologically achievable the workers can achieve the exposure levels at or below the proposed PEL by wearing the protective equipments such as respirators (9). 3.2.2 Feasibility Findings for an Alternative Permissible Exposure Limit of 25ÃŽ ¼g/m3 Regarding to the results of possibility analysis, OSHA concludes that a proposed PEL of 25ÃŽ ¼g/m3 would not be achievable for many industries, and using respiratory protection would have to be required in most operations to achieve compliance. However, there are several industries that have achieved an alternative PEL of 25ÃŽ ¼g/m3 such as asphalt paving products, dental laboratories, mineral processing, and paint and coatings manufacturing in general industry, and drywall finishers and heavy equipment operators in construction industry. In these industries, small amounts of silica containing materials cause to have low concentrations of airborne respirable silica (9). The ferrous foundry industry would not be able to agree with the PEL of 25ÃŽ ¼g/m3 without using the respirators. In the ferrous foundry industry silica is used and recycled to create castings and there is a big amount of silica dust during the process of recycling. Also, the high level silica dust is generated during the shakeout process. The engineering controls determine the exposures below 50ÃŽ ¼g/m3, but the exposure above 25ÃŽ ¼g/m3 still occur. Therefore, the engineering controls in place, reported the exposure range of 13 ÃŽ ¼g/m3 53 ÃŽ ¼g/m3, with many of the reported exposures above 25ÃŽ ¼g/m3(9). The construction industry is similar to the ferrous industry with regarding the generation of dust. Thus, the engineering controls cannot comply to maintain exposures at or below the alternative PEL of 25ÃŽ ¼g/m3. 3.3. Cost of compliance In this section the detailed assessment of the costs to establishments in all affected industry sectors was provided for supporting of the proposed silica rule of reducing worker exposures to silica to an eight-hour time-weighted average (TWA) permissible exposure limit (PEL) of 50ÃŽ ¼g/m3.Table 1 describes the annualized costs of the proposed rule by cost category for general industry, maritime, and construction. The cost is including the engineering controls, respirators, exposure assessment, medical issue, training and regulating areas or access control. Table 1. Annualized Compliance Costs for Employers in General Industry, Maritime, and Construction Affected by OSHA’s Proposed Silica Standard (2009 dollars) (13) Table 1 depicts the total annualized costs of the proposed rule, $132.5 million by general industry, $14.2 million by maritime, and $511.2 million by construction. So, considering the economic feasibility, OSHA standards are economically feasible so long as their costs do not threaten the existence of, or cause massive economic dislocations within, a particular industry or alter the competitive structure of that industry. For example, firms that want to have a profitable line of business may have to increase prices to stay viable. Increases in prices typically result in reduced quantity demanded, but rarely eliminate all demand for the product. This decrease in the total production of goods and services results in smaller output for each establishment within the industry or the closure of some plants within the industry, or a combination of the two, is dependent on the cost and profit structure of individual firms within the industry. So, the economic matter is the controversial subj ect to discuss and there are always some contradictions in companies to accept the cost of new proposed PELs. Conclusion The limitations in the characterization of the precision of the analytical method preclude the Agency from proposing a PEL of 25ÃŽ ¼g/m3. First, the measurement error increases by about 4 to 5 percent for a full-shift sample taken at 25ÃŽ ¼g/m3 compared to one taken at 50ÃŽ ¼g/m3, and the error would be expected to increase further as filter loads approach the limit of detection. Second, for an employer to be virtually certain that an exposure to quartz did not exceed 25 ÃŽ ¼g/m3 as an exposure limit, the exposure would have to be below 21 ÃŽ ¼g/m3 given the error of  ±16 percent calculated from the OSHAs Salt Lake Technical Center (SLTC) study. Based on the information presented in the technological feasibility analysis, the Agency believes that 50 ÃŽ ¼g/m3 is the lowest feasible PEL. An alternative PEL of 25ÃŽ ¼g/m3 would not be feasible because the engineering and work practice controls identified to date will not be sufficient to consistently reduce exposures to levels below 25 ÃŽ ¼g/m3 in most operations most of the time. OSHA believes that an alternative PEL of 25ÃŽ ¼g/m3 would not be feasible for many industries, and that the use of respiratory protection would be necessary in most operations most of the time to achieve compliance. Additionally, the monetary matter is the controversial subject that raises many contradictions in firms to accept the new proposed PELs by OSHA. References 1.
